Yes, only the players who played as central defenders or wingbacks in either the league or friendly game that week would get defence training. So what you would want to do is have 10 trainees and play the best five in the league game then the other five in the friendly.
The older a player is, the longer they take to improve. As a general rule, every year older they are than 18 will increase the amount of time to go up one level by between half a week and two thirds of a week. So a 17/18yo will take eight weeks to go up a level of defending, while it'll take a 21yo about 10 weeks.
DEFENDING - Can train up to 10 players a week, but it takes the longest to train (8 weeks for a 17yo). Is probably the hardest to have success with since you have to play 5-3-2 or 5-4-1 to maximise training and they aren't great formations to win with, however if you're patient enough to wait until you sell your trainees you'll probably make a bit more than what you'd get with the others. Quite a few teams forfeit a training spot and play 4-4-2 in the league, but I very strongly disagree with this for a new team. The money you can make by training that extra player will be much more than what you can make by being slightly more successful in the lower leagues.
PLAYMAKING - Can train 6 players (3 inner midfielders in both matches) fully and another 4 (the wingers) at 50%. Probably the easiest to have success with as you can play 3-5-2 (is perhaps the strongest formation in Hattrick - certainly the most common) or 4-5-1. 17yo's will take 7 weeks when played in the inner midfield positions; wingers twice as long.
Scoring - Trains the forwards, so if you play 3-4-3 (likely the second strongest formation after 3-5-2) or 4-3-3 you can train 6 players a week. 17yo's take 5 weeks I believe.
I'm not sure exactly how fast goalkeeping and cross passes train, I think it's between 4 & 5 weeks. Actually, you should read this article as it is the best newbie guide I've seen (warning - it's quite long):

As for the youth squad, I'd leave it at $20k for now. Once you've bought your trainees and got everything set up, then you can look to see if you can afford the full $40k.
